Increasing team capacity through people

Treating management as a capability-building problem and increasing the responsibility other people could take on independently.

Problem and crux

At Qwist, I managed Product Managers and designers while working closely with a five person engineering team. A QA colleague wanted to move into Product Management, but relevant context alone would not prepare her for the role.

The crux was whether structured development could turn existing potential into independent ownership.

Assumptions to test

I expected that an explicit capability map, deliberate practice and progressively larger responsibilities would make the transition more reliable than an informal promotion.

What I did

We mapped her current capabilities against the target role, identified gaps and created a development plan. It combined independent learning, regular mentoring, feedback and increasingly substantial pieces of Product ownership.

Evidence and result

She moved into Product Management and later became a Lead Product Manager. Another colleague I managed entered Product without prior experience and later became Head of Product at another fintech. Team satisfaction rose by 40% in internal surveys.

Relevance to AI safety operations
